What MSAT Actually Does

Manufacturing Science and Technology (MSAT) is the function responsible for process characterisation, technology transfer, process validation, and ongoing manufacturing support. In simpler terms, MSAT makes sure a process that works in development also works at commercial scale, and keeps working.

When a batch fails, MSAT investigates. When a process needs to transfer to a new facility, MSAT leads it. When a regulatory authority questions process understanding, MSAT answers.

Why the Talent Pool Is Constrained

VP MSAT is one of the hardest roles to fill for a structural reason: the role requires someone who is both a deep technical expert and an effective organisational leader, and the career paths that develop both capabilities are narrow.

Most MSAT professionals start in process development, move into technology transfer, and then into MSAT management. The step from Director to VP requires adding people leadership, cross-functional influence, and commercial awareness to an already demanding technical foundation. Many excellent MSAT scientists do not want to make that transition. Those who do are in exceptionally high demand.

Compensation and Demand

VP MSAT base salaries in the US range from $240,000 to $310,000 with total compensation of $310,000 to $420,000. CDMOs are competing directly with sponsor companies for the same candidates, and CDMOs often lose because they cannot match the equity packages that clinical-stage biotechs offer.

The Technology Transfer Test

The single best predictor of success in a VP MSAT role is the candidate's track record in technology transfer.

Ask them to walk you through a specific tech transfer they led: what went wrong, how they diagnosed the issue, and how they resolved it without delaying the manufacturing timeline. Candidates who can describe the analytical comparability strategy, the process parameter adjustments, and the regulatory filing implications are the ones who will succeed. Candidates who describe tech transfer in generalities have likely managed it at a distance rather than led it.
